小学教师敬业度影响因素实证研究*

Abstract: Improving the engagement is an important way to promote the professional development of primary school teachers and teaching quality. Finding out the influence factors of primary school teachers’ engagement and influence degree, is the foundation of effectively improve the engagement. Combining with the characteristics of primary school teachers’ professional development, the engagement influence model is constructed. Empirical research on the model and the hypotheses were verified and revised, based on the study of the influencing factors and the degree, the countermeasures are put forward to improve primary school teachers’ engagement.

摘要: 探明小学教师敬业度的影响因素与影响程度是有效提高其敬业度的基础。本研究结合小学教师专业发展特点,构建了小学教师敬业度影响模型。通过实证研究对模型及假设进行了验证与修正,并对小学教师敬业度影响因素及影响程度进行研究,结果表明:(1)小学教师的角色扮演及其教学自主性、工作多样性、事务的琐碎性与繁复性等工作特征影响到教师对组织的归属感及其参与程度,也影响到教师对本职工作的态度及其行为表现。(2)组织氛围、组织制度对小学教师敬业度没有显著影响,但这些因素会影响到教师的组织敬业度,也会在某种程度上间接影响到教师敬业度和职业稳定性。(3)家庭因素对小学教师的敬业度具有显著负向影响,对组织敬业度也具有显著负向影响。
