反生产力工作行为对员工消极情感的影响:责任心的调节作用

The Influence of Counterproductive Work Behavior on Employees' Negative Job-related Affect: The Moderating Role of Conscientiousness

摘要: 本文探讨了反生产力工作行为对员工工作相关的消极情感的影响,以及责任心对二者关系的调节作用。采用反生产力工作行为量表、大五人格量表、工作相关情感幸福量表在两个时间点上对313名企业员工进行问卷调查,第一次调查测量了员工的反生产力工作行为、责任心和人口学统计变量,两周后调查测量了员工工作相关的情感。结果表明:(1)反生产力工作行为显著正向预测员工工作相关的消极情感;(2)责任心对反生产力工作行为与工作相关的消极情感之间的关系具有调节作用,即相比于低责任心员工,高责任心员工的反生产力工作行为与其工作相关的消极情感关系更强。

Abstract: This study aims to explore the influence of counterproductive work behavior on employees' negative job-related affect and the moderating effect of conscientiousness between them. The counterproductive work behavior scale, big five personality scale, job-related affective well-being scale were used as measurement for 313 employees in a two-phase survey. Firstly, we measured employees' counterproductive work behavior, conscientiousness and demographic variables. Two weeks later, we measured employees' job-related affect. The results show that:1) CWB could positively predict employees' negative job-related affect, participants engaging more CWB were likely to experience stronger negative job-related affect. 2) Participants' conscientiousness played the moderation role on the relationship between CWB and negative job-related affect. Special for employees who are more conscientious, the relationship between CWB and negative job-related affect is stronger.
