组织氛围如何影响知识型员工敬业度:基于工作倦怠的中介效应研究

Abstract: The personal perception of organizational climate is an important factor which affects employee engagement and promotes the level of employee engagement. In this paper, 168 teachers from different universities throughout the country are selected as the study objects. The influences of each dimension of organizational climate to the knowledge-based employee are explored. By empirical analysis of samples, we conclude that 1) each dimension of organizational climate affects the employee engagement positively, 2) the support from the organization and the significance of work have a significant effect on employee engagement, 3) and the job burnout plays an intermediary role for the support from the organization support, work significance and employee engagement. The results demonstrate that the mechanism of action of the job burnout which is an intermediary variant of transmission mechanism.

摘要: 个体对组织氛围的感知是影响知识型员工敬业度的重要因素,亦是提高敬业度水平的关键。本文选取全国范围内168名高校教师为研究对象,探讨组织氛围各维度对知识型员工敬业度的作用机制。通过对样本的实证分析发现:(1)组织氛围各维度对知识型员工敬业度有显著的正向影响;(2)组织支持与工作意义对工作倦怠有显著正向影响;(3)工作倦怠对组织支持、工作意义与敬业度起部分中介作用;研究结果验证了工作倦怠作为中介变量传导机制的作用机理。
